THE MOTIVATIONAL ENVIRONMENT AS A MECHANISM FOR IMPLEMENTING EFFECTIVE LEADERSHIP IN MODERN ORGANIZATIONS

Abstract

The article is aimed at providing a theoretical substantiation of the motivational environment as an integrating mechanism for implementing effective leadership, developing a conceptual model of the relationship between leadership influence, internal motivation of personnel, and organizational performance, determining the comparative characteristics of this environment compared to traditional incentives, substantiating the methodological toolkit for its diagnostics using an integral index, and identifying the key organizational barriers to its implementation.

The study applies comparative analysis to contrast traditional incentive systems with the motivational environment; conceptual modeling to construct schemes of leadership influence and the structure of the motivational space; principles of self-determination theory and the concept of psychological safety; the expert-analytical method to determine the weighting coefficients of environment components; quantitative and qualitative approaches to form the Integral Index of Motivational Environment Quality based on pulse monitoring; as well as matrix analysis to systematize organizational barriers.

The concept of a motivational environment as a synergistic system (autonomy support, competence development, psychological safety, open communications, fair evaluation, teamwork) is formulated and substantiated, shifting the manager’s role from a controller to an architect of conditions. A methodological approach to environment diagnostics through the calculation of an integral index is proposed, combining input management practices, intermediate psychological states, and resulting behavioral manifestations. The main destructive factors have been systematized, and a matrix of organizational barriers with corresponding strategic actions to overcome them has been constructed.

It is proved that internal motivation is not exclusively a personal trait, but depends on the quality of the organizational environment formed under the influence of leadership practices. The complementarity of self-determination theory, the concept of psychological safety, and transformational leadership in personnel management is confirmed. Practical implementation of the model requires the manager’s capacity for dual adaptation – fulfilling external regulatory requirements while creating a space of trust, autonomy, and psychological safety within the team, whereas further research is oriented toward verifying the integral index in the context of digitalization and the proliferation of artificial intelligence.
